COVID-19 will Change Job Recruiting; Here’s How Companies Need To Adapt.

The COVID-19 pandemic has upended the business world and put tens of millions out of work in the U.S. At the same time, it’s caused a seismic shift in the way many companies operate, the biggest change being that more business functions are done while working remotely.

But along with the work-from-home aspect, the fallout from the coronavirus will fundamentally change recruiting and hiring practices long after the pandemic has passed, says Jack Whatley (www.humancodeofhiring.com), a recruiting strategist who specializes in creating employer branding campaigns.

“Social distancing, shelter-in-place orders, and the forced closing of businesses will change the way we look at employment,” Whatley says. “No longer will the promises of changing the world attract the modern workforce. Safety and job stability are at the top of the mind for the modern job seeker – and that changed what they want in a job.

“Businesses will have to become employee-centric as well as customer-centric. The companies that have the ability to capture that part of the employee message, put it into their employer branding, and reinforce it throughout recruitment marketing campaigns are going to be the companies moving ahead in a much different world.”

As states begin different stages of reopening for business, Whatley breaks down what companies should do when recruiting, hiring, and re-hiring:

Create a communication campaign. “If you’re a company that laid off employees with the hope of bringing them back, you have to reach out with genuine communication that goes the extra mile,” Whatley says. “It should let them know in detail what steps the company is taking. Those people who were let go unexpectedly and lived paycheck to paycheck, they’ll be emotionally drained and stressed. A company bringing them back needs to make them feel valued so the company doesn’t lose that relationship.”

Be careful in rehiring. Rehires won’t be a straightforward process for some companies. Circumstances won’t allow them to rehire or bring back from furlough all of their former employees. “Employers must be cautious in determining who to bring back to the workplace; they need to mitigate the risk of potential discrimination claims, which could be based on the decision not to bring back certain employees,” Whatley says. “Employers will need to have a legitimate, non-discriminatory reason for choosing which employees to rehire. Those reasons include seniority, operational needs or documented past performance issues. Employers should document their decision-making process now, before deciding who will be invited back.”

Focus on expanded employee rights. Whatley thinks a new appreciation for workers may be emerging as state and local governments mandate paid sick leave and family leave during the outbreak. Some companies are shifting their focus to hourly workers as well for those perks. “This change could become permanent,” Whatley says, “as organizations work hard to hire new staff and increase retention rates.”

Streamline the process. “If the recruiting process gets backlogged,” Whatley says, “it causes problems for your current employees and an under-staffed company. It becomes frustrating for them, because they’re forced to work overtime, and the big workload kills morale and increases turnover.”

“Most companies look at hiring people as a transaction – they need to fill a seat,” Whatley says. “They place a job posting and fill the job. In the new world, that will no longer be the case. To get the best talent, companies will have to engage people sooner, more thoughtfully, and put a higher priority on what employees value most in a job.”

5 Tips to Help You Lead & Experiment During Crisis

As a leader, during COVID-19 (or any crisis) it can be hard to find your feet and to feel confident in your path. You may feel inadequate, unsure, and out of your depth. That is to be expected. This is leadership like we have never seen before. So many businesses are closed or trying to find new ways of doing things. I believe almost every organization feels like a start-up right now. Uncertain times need new kinds of leadership. We don’t have the answers, only questions, and still, we are asked to be leaders. Being experimental in your leadership approach will help you try things, learn from them, and figure out your next experiment.

These tips will help you find a new center for yourself as a leader:

You are not responsible. It should go without saying, but this is not your fault. This is a global challenge that doesn’t have clear answers. Your people may want you to have answers, but you won’t and you can’t. They will want certainty about their jobs, their income, and their lives. You can’t promise them the future. Encourage them to do their job today and let them know you have compassion but cannot be the answer to their future. Give up being an all-knowing leader and be human. Practice compassion and be collaborative to help your team makes sense of the crazy.

Get bad news out of the way fast. If you have lay-offs and reorgs to do, do it quickly. Make a plan–even if it is a bad plan and clear this from your “to do” list. You will be a better leader with clarity. Kudos if you can be compassionate while you do it. There are some businesses that will not survive this. Don’t hide your head in the sand like an ostrich. Embrace information and communication even if it is bad news. Work on being a good leader in bad times. Figure out what being a good leader means to you. Kindness goes a long way when you are delivering bad news.

Think about a timeline. What is important 1 week from now? What is important 1 month from now? What is important 1 year from now? Some organizations need to be extending their timeline (How will we emerge from this crisis?) while others are busy changing to meet day to day needs (What do our clients need today?). Make sure to orient your thinking daily and consider multiple time frames. Make time to consider your leadership path before you face a day of decision making and are faced with the feelings and challenges of others. Find your own true north as a leader.

Be kind and firm. Your team members may be spinning and scared. Be empathetic and then ask them to get back to their jobs and produce good work. Having meaningful work is a privilege in these times and you can ask them to be achievers right now….today. You can deliver groundedness and purpose as long as they are working. There can be compassion for the challenges they face (kids at home, new environment, etc) but don’t let them off the hook. They are being paid to provide work. Your insistence on them delivering work is part of the work of leadership right now.

Practice extreme self-care. You are your own strongest asset. Experiment to strengthen your physical, mental, emotional, and spiritual health. Reach for the salad and smoothies instead of the martinis and chocolate cake. Exercise. Sleep. Meditate if that works for you. Journal or sit and think. Pause. Ask for help and love from friends. Schedule a virtual happy hour with friends or colleagues. Try and go deeper than you ever have before with your self-care. You have never needed to care for yourself as you do today. Experiment with giving yourself what you need.

You will get through this. You will learn from this. You will do your best and you will do your worst in this. As an experimental leader, it is important that you stay engaged in the struggle of leadership. Try and fail and dust yourself off. Figure out the change you want to see and what the barriers are. Figure out an experiment. Collect data. Figure out what you just learned. Ask, “What is my next experiment?” Go experiment again.

New Modes of Living and Working

As we struggle to maintain continuity in our work and school lives during the pandemic, technology has come to our aid.

Those of us who work on teams spread throughout the country or the world have already unlocked the secrets of online collaboration platforms like Slack and Quip. (We use Quip at TradeVistas for project management.) Others are quickly moving to them or discovering functionality they previously overlooked in Microsoft Teams or similar business software.

“Zoom” has become a verb for online video conferencing the way Skype had been for years for international communication. The class I teach at Georgetown is completely online. (We were already extensively using the learning management system called Canvas). The university reported last week they reached a high of 1,459,100 minutes of instruction on Zoom in just one day.

Biggest Week Ever in Business App Downloads

Video conferencing apps Google Hangouts, Houseparty, Microsoft Teams and ZOOM Cloud Meetings saw major jumps in use in the United States and Europe. According to App Annie, during the week of March 15-21 alone, business apps surpassed 62 million downloads worldwide across iOS and Google Play, apparently the biggest week ever.

With the exception of middle and high schoolers hanging out on Houseparty, many of us working online are exchanging professional, technical, business and other commercial services. If your client or customer is overseas, you are likely delivering what’s called a cross-border service. No better time to appreciate this major component of global trade.

The WTO Modes of Services

In the World Trade Organization (WTO), negotiators divided up services trade into four “modes of delivery” related to where the supplier and consumer are located at the time of the transaction. In Mode 1, known as cross-border trade, the parties are in separate countries and the service is most likely provided digitally via email or through an online platform. One example is consulting services – perhaps a report delivered over email.

In Mode 2, known as consumption abroad, the consumer travels to another territory to receive the service. Examples include hospitality services associated with tourism, medical treatment, or a “semester abroad” at a foreign university. Mode 3 involves putting out a shingle to provide services in another country, known as commercial presence. Finally, in Mode 4, the service provider travels to the customer such as a software engineer working on a project overseas on a temporary visa.

Ascendant Modes of Trade in Services

Every day we engage in or benefit from some form of globally traded services, though we rarely think of it. Among the biggest traditional components of global trade in services are transport and travel – including the trains and ships that move cargo, and the planes that move people across international borders for work and tourism. We’ve written before about how important the tourism is to the global economy – global travel exports were worth $1.7 trillion in 2018.

But other less obvious components of globally traded services have grown larger in recent years. According to the WTO’s 2019 World Trade Statistical Review, the “use of intellectual property” as a service exceeded $3.1 trillion in 2018. The most dynamic services sector continues to be telecommunications, computer and information services (or ICTs), which grew more than 15 percent in 2018.

The Multiplier Effect of Digital Technologies

Telecommunications, computer and information services offer multiplier effects – they create efficiencies and infrastructure that enable new products and new services. Financial technologies bring about cashless payment systems, online platforms like Spotify enable music streaming, technologies embedded in your thermostat promote smart energy use through an app on your phone, sensors on machines inform computers when repairs may be needed. Micro-entrepreneurs sell their products globally through Etsy, eBay or Amazon Web Services.

Enterprise software, cloud computing, data processing and analytics services can help make any business more productive and profitable. They are the backbone of production, distribution and marketing of many physically traded goods while facilitating trade with customers anywhere in the world digitally.

Eighty percent of all U.S. jobs are in services-providing industries. The definition of a “tradable service” is constantly changing and expanding. In 2018, U.S. exports of ICT services alone were valued at $71.4 billion while service exports enabled by ICTs added another $451.9 billion. The U.S. Bureau of Economic Analysis estimates that services potentially enabled by ICTs accounted for 55 percent of total U.S. services exports. Yet the United States is fourth in globally exported ICT services, narrowly behind China, India and far behind the European Union.

The Doctor Will “See” You Now

The scourge of the COVID-19 pandemic, with its prolonged and widespread “stay at home” restrictions, is forcing all of us to shift or accelerate our digital habits. We have no choice but to buy non-essentials online. Our kids are e-learning. Doctors are seeing patients online when not critical. Graduating students will have virtual commencements. And most of us are forced into video conferencing all…the…time.

And while many people will be binge watching or gaming (WarnerMedia, Disney Plus, Netflix and Hulu all reported 65 and 70 percent jumps in number of streaming hours), some of us are trying to continue working online, despite these bandwidth hogs. Some businesses have no choice but to cope by providing virtual services – tax advisors are using secure document portals and phone consultations while fitness instructors check your form by webcam. These are stopgap measures now that might augment their businesses when things go back to “normal”.

LinkedIn With One Another

Recently, I decided to join a LinkedIn Live presentation by one of my favorite business gurus. I was astounded at the scrolling list of locations from where viewers were joining: United Kingdom, South Africa, Romania, Tunisia, Qatar, Poland, Pakistan, Jamaica, India, Colombia, Sudan, Turkey, Lebanon, Yemen and Afghanistan. On and on it went – I stopped writing them down. Nearly the entire world is experiencing the effects of the pandemic in some way, but through modern telecommunications and information technologies, we stay connected.

Those of us who can provide our global services online are the lucky ones. Our appreciation goes out to those workers who are keeping factories running to make essentials, who drive trucks and who staff pharmacies and grocery stores to ease our ability to work and learn from home, out of harm’s way.

Why Sending Your Workers ‘Back to School’ is Good Business

Learning shouldn’t stop when someone earns a diploma or degree, and that’s especially true in the workplace where the company’s fate – and an employee’s career – could rest on the constant thirst to learn and improve.

“Developing a culture of continued education and continuous improvement is critical if you want to retain your staff and provide them with advancement opportunities,” says Shawn Burcham (www.shawnburcham.com), founder and CEO of PFSbrands and author of Keeping Score with GRITT: Straight Talk Strategies for Success.

Essentially, Burcham says, sending employees “back to school” is good business, but that doesn’t mean you need to enroll them in Harvard’s MBA program.

“There’s plenty you can do right within your own doors and that employees can do on their own,” he says.

A few examples, Burcham says, include:

Establish in-house training programs. “Many companies spend thousands of dollars to send their employees to seminars or conferences,” Burcham says. “This strategy is fine, but personal growth starts by training in the workplace.” One example at PFSbrands, he says, was the creation of a Financial Literacy Committee that worked to make sure employees were educated about the financial aspects of the company, helping them to understand income statements and balance sheets. “This makes everyone more aware of the challenges involved with achieving profitability,” Burcham says. “Furthermore, this education provides everyone an opportunity to see how they can impact the company’s profitability and enhance their opportunity for additional income.”

Encourage everyone to read books for personal development. “One of my biggest regrets and mistakes in life is that I didn’t start reading books until age 40,” Burcham says. Now, he has created a book club at his company to encourage and incentivize everyone to continue to grow and learn, and he requires the senior-leadership team to read a minimum of 12 books a year. “I’ve seen dozens of people improve their lives as a result of implementing our book club,” he says.

Target lifelong learners in recruiting efforts. You can encourage employees to develop a continuous-improvement mindset, but it’s also possible to find people with that mindset in the hiring process, Burcham says. “We’ve found that lifelong learners are a great fit at PFSbrands, so we’ve developed systems and processes that help us to recruit these types of individuals,” he says. “Employees who don’t make an effort to continuously learn and improve will ultimately find themselves at another company. We train our leaders to not avoid the critical conversations with individuals who are not working toward improvement.”

“Despite how many degrees hang on the walls in their offices, wise leaders are committed to never stop learning,” Burcham says. “Whether it’s done in-house or at an industry conference, you owe it to yourself and your employees to engage in continued education. After all, a successful company’s growth is dependent on the capabilities of its employees.”

How To Keep Good Employees Happy And Reap The Business Benefits

While many business owners say that the first rule of a successful company is keeping customers happy, studies show that also keeping employees happy is critical to the whole process.
The better a business owner and upper management treat good employees, the more committed and engaged they will be to perform at a consistently high level and do their part to help make the business successful.

Trapp and Davis explain the key factors that find the right employees and keep them happy and productive:
Recruiting. “You’ve got to get the right people first, the people with the qualities that make for a passionate, productive worker who contributes to a positive culture,” Davis says. “Recruiting is about connecting with people and connecting them with their passion, their purpose, and enabling them to reach their potential. Recruiting isn’t an event, but a process, and sometimes finding the right person for a particular job can take months or even years. You’re always looking, listening, assessing and asking questions — and really getting to know the person you may hire.”
Establishing a culture. “You want people to want to come to work, and to do that you want people to work in the culture you’re creating,” Trapp says. “Culture is created at the top and cascades downward. What values and ethics do you have as a business owner that can make employees passionately want to be a part of that culture?”
Investing in them. ”Investing in your people raises their performance and strengthens their commitment, but it means far more than giving them raises,” Davis says. “It’s about making them feel like a part of your family, including giving them compassion and understanding when they need it most. Employees in turn embrace that kind of culture and own it. That’s what you want — a self-perpetuating work culture where everyone feels cared for and important.”
Recognizing them. “Keeping people happy and encouraging them to want to stay isn’t magic,” Trapp says. “Just as important as recruiting the right talent, business owners and leaders need to make the culture attractive and sustainable in order to retain the right talent. Retaining is about recognizing and celebrating, showing gratitude and appreciation. Recognizing employees for exceptional work, and giving them a cash bonus or special trip, is a key element toward retaining them.”
“A happy employee who’s engaged and connected, who wants to be there every day, makes the workplace a better place and a stronger business,” Davis says.

DHL Implements Hiring and Retention Strategy to Drive Supply Chain Sector

DHL Supply Chain’s newly implemented strategy to improve hiring and retention of warehouse workers for the company’s network has yielded substantial results including approximately 445 daily applications and nearly 32,000 fewer hours spent on administrative hiring tasks for this year.

“Our customers rely on us to provide talent that consistently meets their needs; and to accomplish that, we apply the same level of operational excellence to talent acquisition and retention as we do in developing supply chain solutions for our customers,” said Tim Sprosty, Senior Vice President of Human Resources at DHL Supply Chain. “Using a combination of innovative thinking and disciplined execution to attract and retain the people our business depends on is resulting in significant benefits.”

The goal of the new initiatives focuses on the here-to-stay talent gap in the supply chain market and was motivated by the October 2018 announcement from The Bureau of Labor Statistics that the unemployment rate had reached a near-50-year low.

Some of the initiatives outlined in the recent release from the company include a seven-regional recruiting center investment as well as an hourly recruiting and automated onboarding system that provides a seamless process from application onward.
